共享经济背景下的组织与员工心理契约变化
由于共享经济的兴起,员工与组织之间的关系变得更加松散灵活,员工与组织的心理契约发生新的变化,这必将使人力资源管理面临新挑战。本研究主要聚焦于研究共享经济背景下员工与组织的心理契约变化,选取了一家传统企业与一家共享经济组织,设计了适合本研究使用的心理契约量表,对其员工进行问卷调查。在此基础上,本研究运用了方差分析了验证了两类企业、三个群体的心理契约差异。研究分析结果发现:共享经济团队中自建资源型团队以关系型心理契约为主,共享经济团队中共享资源型团队中核心成员以关系型心理契约为主、闲置资源提供者以交易型心理契约为主。

The changes of Psychological Contracts between Individuals and Organizations in Sharing Economy
ABSTRACT
The relationship of individuals and organizations gets to be flexible because of growth of sharing economy, which will result in some changes in psychological contracts between them. Furthermore, Human Resource Management will face some new challenges. This paper focus on the changes of psychological contracts by choosing a traditional firm and a sharing-economy enterprise and operating a questionnaire survey to their employees by Psychological Contract Inventory designed for this research. Then this paper analyses psychological contract variation of two types of enterprises, three types of groups in all, by variance analysis. Eventually, this paper finds Rational Contracts dominate in self-control-resource groups and core members of sharing-resource groups of sharing-economy enterprises, while Transactional Contracts hold leading positon in groups of idle resources providers.
