银行业基层管理的对策与研究

 

本文从描述银行业的基层现状出发,总结出了银行业基层员工构成的特点:知识化、年轻化。虽然银行业基层员工有较高的素质,但由于银行业基层工作单调、重复性大的特点又容易使基层员工产生厌倦情绪,从而影响了服务质量。同时,笔者总结了基层服务中存在的七个问题,并分析了银行业基层管理中存在的问题:管理中的经济人假设以及权力式的管理方式;激励体制中缺乏合理、公平的薪酬激励,没有相应的非物质激励,以及激励没有针对性等。面对银行业基层管理中的这些问题,笔者提出了解决方法:在管理上,提高基层管理者的素质和改进管理方式,使基层管理者在管理技术上掌握正确的方法,在精神上对员工真诚,操作上注意与员工之间的沟通。在激励上,注重物质激励与非物质激励的结合,制定、完善合理的薪酬、员工福利制度以及目标激励,成就激励,感情激励等非物质激励相结合的激励体系。实行权变的管理与激励,力求在合适的时间、地点、情境下,进行有效的管理和激励。

Abstract

Taking the description about basic level situation of bank as the beginning,the author summarized the structural character of basic employees:having more knowledge,and being younger.Although the basic employees have high quality,it is easy for them to be tired because of blankness and repeat of their job,which affected the quality of service.The author summarized seven questions in basic service,and analyzed them:the assumption of economical person,the management about right in basic employees,the lack of reasonable and fair salary system and non-material stimulation,and the stimulations without pertinence. Facing to this problems in basic management,the author gave the solutions:in management,the quality of manager in basic level should be improved,and the management manner should be enhanced,which can make the basic managers to master right methods of management;in spirit,we should be honest to the employees;in operations,we should pay attention to the communicate with employees;in stimulation, we should be aware of the combine of material and non-material stimulations,and developing reasonable stimulation system,warfare system,and aim-stimulation, success-stimulation,emotion-stimulation.Applying flexible management and stimulation systems to management,we can do our efforts to make effective management and stimulation in suitable time,place,and situation.
