知识型员工工作倦怠的组织干预体系研究
摘 要

随着竞争的加剧、压力的增大,工作倦怠日益成为世界范围内职场人士的普遍现象,常表现为个体在工作岗位上工作一段时间后所产生的一种想减少工作投入的心理状态。个体会因为过度紧张而出现疲乏、焦虑、压抑、工作能力下降、甚至身心衰竭等现象。本研究选择企业知识型员工为研究对象,重点分析了知识型员工工作倦怠的临床症状及其组织成因。知识型员工工作倦怠的临床症状主要表现为四种状态:生理——躯体症状,心理——情绪症状,智力——行为症状,社会——组织症状。组织成因主要为七个因素:工作量,角色因素,缺乏支持及资源,缺乏信息及控制感,薪酬的公平性,薪酬的激励性,工作中的人际关系。论文最后将知识型员工工作倦怠的临床症状和组织成因一一对应,并提出了相应的组织干预措施,形成工作倦怠组织干预体系。

System Research of Organizational Intervention on Job Burnout of Knowledge Staffs

Abstract

As competition intensifies, the pressure increases, job burnout in the workplace is increasingly becoming a worldwide phenomenon of people, usually referring to a psychological state of a person who working in the workplace after a period of time wishes to reduce the job involvement. Individuals will appear phenomena of fatigue, anxiety, depression, decrement of labor capacity, and even physical and mental exhaustion because of being over-stretched. In this study, it chooses enterprise knowledge staffs as research object, focusing on analysis of the clinical symptoms and the causes of job burnout of the enterprise knowledge staffs. The clinical symptoms of job burnout of the enterprise knowledge staffs are mainly expressed in four states: the physical symptoms, psychological - emotional symptoms, mental - behavioral symptoms, and social - Organization symptoms. The job burnout causes of enterprise knowledge staffs are for the seven main factors: the workload, the factors of role, lack of support and resources, lack of information and control, pay equity, incentive pay, interpersonal relationships in work. In the final in this study, the clinical symptoms of burnout are one-to-one correspondence with the organizational causes, and the system of organizational intervention on job burnout of enterprise knowledge staffs has been formed.
