Y高速公路公司收费人员流失原因及对策研究
员工作为企业生产运营的基础资源,其稳定性直接影响企业的运营效益。随着我国高速公路建设事业的快速发展,高速公路收费员队伍日趋庞大,但各高速公路运营企业普遍存在基层收费人员流失率过高的问题。本文以Y高速公路公司为例,依据诸多国内外学者的研究理论与方法,结合Y公司收费人员流失的现状,在离职员工访谈和在职员工满意度与流失倾向调查的基础上,运用spss软件对所得相关数据作统计分析,得出工作满意度及各维度(工作本身、工作回报、人际关系、企业管理与文化)对收费人员的流失倾向均有显著负影响,并对收费人员流失原因从社会、企业、员工个人因素三方面作了具体分析。最后,提出强化招聘与离职管理、完善员工培训与晋升机制、加强企业文化建设、建立科学的薪酬和考核激励机制、完善员工沟通机制的改善建议,为各高速公路运营企业提供参考。

Abstract
As the fundamental resource for production and operation, employee team’s stability affect the operating efficiency of the enterprises directly. With the fast development of China's highway industry, highway toll collectors become more and more, but many highway operating enterprises have the same problem about high employee turnover. This paper takes Y highway company as an example, based on many domestic and foreign theories and methods, carries out the interviews with some former employees and the job satisfaction with turnover intention survey of in-service employees, uses the spss software for data’s statistical analysis. The result shows that job satisfaction and each dimension (the work itself, return to work, relationships, business management and culture) all have significant negative correlations with turnover intention, then analyses the specific reason for Y company’s toll turnover from social factors, business factors, personal factors those three aspects. Finally, this paper gives some suggestions for each highway operating enterprise to improve the employee turnover problem, such as, strengthening the recruitment and turnover management, improving staff training and promotion mechanism, establishing a scientific assessment of the remuneration and incentive mechanism, strengthening corporate culture and improving the communication mechanism.
