矩阵组织结构下的动态薪酬设计

【内容摘要】

作为企业组织结构的进化方式,矩阵组织结构已被越来越多的企业所采用。它具有灵活、高效、便于资源共享和组织内部沟通等优势,可以适应产品多元化、市场分散以及分权管理等复杂情形的同时,矩阵组织结构存在的内部冲突对薪酬设计提出了新的更高的要求。组织结构决定薪酬结构,配套的薪酬结构又能很好地促进组织结构优势的发挥。通过分析矩阵组织成员的横向贡献,确定标准项目模型下的各工作价值,模型内设等级调节系数,用以调整矩阵中各类人员的薪点,平衡内部价值贡献;构建项目调节系数,针对不同项目性质调节项目组薪点;建立个人参与项目贡献积分档案,获取员工个人项目贡献积分系数,从而达到鼓励员工积极参与矩阵组织运行的效果;构建动态薪酬数学函数也可以实现动态薪酬的可行性操作。关键词(本论文范文的主要论点):矩阵组织;组织结构;动态薪酬;工作评价 ABSTRACTAs the evolution means of the organizational structure,the matrix organization structure has been increasingly adopted by more and more enterprises. It is flexible, efficient and advantaged of easy resources sharing and internal communication inorganization , it also can be adapted to product diversification, market management, decentralization and the separation of powers and other complex case.However,the internal conflict of matrix organizational structure request a newer and higher design of salary structure. The structure of organization decides salary structure while a good salary structure can support organizational structure to promote the advantages. The issue set upsuch a dynamic remuneration: on the basis of the analysis of horizontal members` matrix contribution,defined a standard item model to determine the value of the work, The level adjustment coefficient established in the model adjusting all categories of personnel in matrix to balance the value of contributions.Construct the project adjustment coefficient,regulate project team salary for projects of different nature.Set up the file of contribution integral for person involved in the project,obtain individual employees integral coefficient coefficient to encourage employees to participate actively in the matrix organization.Found a mathematical functions of dynamic remuneration to achieve the feasibility operation.Key words:Matrix organization; Organization structure ;Dynamic remuneration; Jobevaluation
